We analyzed 180,000 inbound applications processed through GoPerfect's AI screening across companies in tech, fintech, and GTM roles. We compared AI scores against recruiter shortlist decisions, mapped review patterns against time-of-day and application order, and tracked how often high-scoring candidates were passed over before any human reviewed them.

The findings were uncomfortable. Not because recruiters are incompetent — they're not. But because the system they're working in almost guarantees they'll miss qualified candidates in predictable, consistent ways.

The pile problem nobody talks about

When a job post goes live and applications start coming in, most recruiting teams follow the same unspoken rule: work the queue in order. Open the first applications, shortlist the obvious ones, archive the clear mismatches, repeat.

The problem isn't the intent. It's what happens to attention over time. Our data shows that the probability of a qualified candidate being shortlisted drops by 34% after the first 40 applications in a queue — regardless of their actual quality. Not because later applicants are worse. Because recruiter attention isn't constant.

This is well-documented in hiring research, but what's rarely quantified is the downstream cost. In our dataset, the candidates who were most likely to fall into this "buried" category weren't outliers — they were exactly the kind of hires companies say they want: career-switchers with adjacent experience, candidates from non-prestige companies with strong trajectories, people who took non-linear paths to the right skills.

Fatigue isn't a character flaw. It's a math problem.

We mapped recruiter review behavior across time of day and found a clear pattern. Not in how fast they worked — in how their scoring compared to AI-generated match scores for the same candidates.

At 9am, human shortlist rates closely tracked AI match scores. By 3pm, the gap was 15 percentage points. After 5pm — when recruiters are often catching up on a backlog — it widened to 20 points. The AI score for the same candidate pool didn't change. The candidate quality didn't change. Only the human reviewer changed.

This isn't about blame. A recruiter reviewing their 80th application on a Wednesday afternoon while managing three open reqs and a hiring manager breathing down their neck isn't failing — they're human. The problem is that the system treats all review windows as equal when they're not.

What AI caught that humans passed over

We pulled a sample of candidates who scored 4.0 or higher in GoPerfect's AI screening but were not shortlisted by the human reviewer. Then we looked at what they had in common.

Nearly two-thirds of missed high-quality candidates appeared after position 40 in the queue. The other patterns we found were equally consistent:

The pattern is consistent: humans systematically over-weight proxies (recognizable employer names, linear career titles, position in the queue) and under-weight actual fit signals (skill specificity, trajectory, domain depth). AI screening doesn't have brand recognition. It doesn't get tired. It reads the 93rd application with the same rigor as the first.

The ghost problem: candidates who got no answer at all

Beyond missed shortlists, we found something more operationally damaging: a large proportion of applicants in our dataset received no response — not a rejection, not an acknowledgment, nothing.

This matters beyond candidate experience. Ghosting creates a measurable conversion problem. In our data, companies with high application ghost rates saw 23% lower offer acceptance rates — even from candidates who had been actively engaged later in the process. Candidates remember how they were treated at the door.

What this means for recruiting teams

None of this is an argument for removing humans from screening decisions. Humans bring context, nuance, and judgment that AI scores can't fully replicate. The argument is more targeted than that: humans should be reviewing the candidates AI surfaces, not making cold calls on a 400-application queue.

The best recruiting teams aren't the ones who screen the most applications. They're the ones who make sure the right 10 candidates make it to the interview — regardless of when they applied, which company they came from, or how tired the reviewer was when their résumé came through.
